Try dumping the gear oil and using something thinner for the winter months. Both my work trucks are very difficult to shift in the lower gears and they just need to be eased in gently until the gear box warms up. Try double clutching as that might help time out your shifts enough to get the moving parts to match up just right and don't try and jam the shifter in rather than just letting it slip in on its own.
